Alexis Telyas liked thisAlexis Telyas liked thisI recently had a coaching conversation that highlighted a common trap for growing companies: as a business expands, new work inevitably starts piling up. In many scaling organizations the work flows to the most capable people. Expectations rise and accountability increases. However, title, authority and the paycheck often stay stagnant. While some companies get this right and adjust proactively, many others frame this shift as "professional development". At first, the employee may see it that way too. Eventually, without role updates, they realize their job has doubled while their role has not. This is where the disconnect begins. The employee feels undervalued and overlooked while the founder feels they are showing ultimate trust by leaning heavily on their best person. Neither side is intentionally wrong, but they are speaking different languages. In scaling organziations people practices often lag behind revenue and delivery. Your strongest players quietly carry the weight of the scale up. The risk here is significant. When that talent eventually leaves, you lose far more than a headcount. You lose deep tribal knowledge that was never documented because the person was too busy doing the work. The company then faces recruiting costs alongside the indirect costs of lost momentum, strained team morale and the months of productivity required to bring a replacement up to speed. What looks like a culture issue is usually a scaling issue. When contribution and recognition stop moving in tandem, retention becomes a coin toss. This is where fractional HR adds real value. It is not about adding red tape, it is about building the structure that prevents silent overextension and ensures growth is supported by defined roles and fair alignment rather than the grit of your most dependable people.

Attention Massachusetts Total Rewards Experts! Mark your calendars for October 29, 2025, as the Massachusetts Pay Transparency Act comes into effect on that date. This crucial legislation, signed into law by Governor Maura Healey on July 31, 2024, marks a significant stride towards achieving pay equity in the Commonwealth. Starting October 29, 2025, companies with 25 or more employees are mandated to disclose pay ranges in both job postings and to their employees upon request. A pay range is described as the annual salary range or hourly wage range that the employer anticipates paying for a specific position at that time. Furthermore, the Act introduces a reporting requirement for businesses with 100 or more employees, subject to federal filing obligations, to submit their most recent EEO-1 reports to the Commonwealth. This measure aims to enhance transparency and accountability in compensation practices.
