Shanda Thomas shared thisAs a junior people leader, I struggled with the first three myself - namely because I wanted my team to trust in my direction. Specifically, not saying yes to everything and avoiding the hard conversations. I didn't want to be the one that said no to their requests...until I learned that saying "no" was actually the "Yes" we needed in order to save time, prevent loss, build better relationship, re-establish expectations, and so much more. Having hard conversations was also challenging because my teammates weren't accustomed to me being their leader nor were they used to my constructive criticism. ✅ I learned that I needed to be fearless in order to build their trust and earn their respect. ✅ I learned that being kind and nice were not the same. Kindness is offering the transparency they need to have an understanding of the "why" behind decisions, direction, and objectives - with consistency, resetting expectations and holding everyone to the same standards, being the role model behind directions so that I'm leading by example. The list goes on. But being nice is equivalent to just preserving feelings and egos - and that is not helping at least and damaging to their individual growth and the our collective mission at best. ✅ I learned that if I challenged them to make decisions on their own that creativity sparked. ✅ I learned what truly motivated each of them and used that as a driver for their individual growth journeys. ✅ I coach from the sidelines and train them to handle the ball versus sterling into the game and making the shot myself. If I need to step into the court, it's only to introduce myself as the coach. 💡 With all that, I still actively seek out ways I can become a better leader today than I was yesterday. And still yet, there are many times that I question if I'm being the great leader my team (and each individual) needs.Shanda Thomas shared thisThe best bosses aren’t always the easiest to work for. They’re the ones who make you better. ❌ They don’t say yes to everything. ❌ They don’t avoid the hard conversation. ❌ They don’t tell you you’re doing great when you’re not. The leaders who really develop people tend to do something different. 👉 They give you the truth while you can still do something about it. 👉 They let you make mistakes you can recover from. 👉 They make expectations clearer, not more comfortable. Most of us can point to at least one boss who changed the way we lead. Here are 6 things worth doing if you want to become that boss for someone else: 1. Protect your team’s time → Try this: Create a recurring block where your team can focus without meetings, messages, or last-minute requests. Then actually protect it. If everything can interrupt focused work, you haven’t really protected the time. 2. Give people the real reason → Try this: When you make a decision that affects your team, explain the reasoning behind it. Don’t hide behind the polished corporate version. People don’t have to agree with every decision. They do need to understand it. 3. Let people fail small → Try this: When someone wants to make a decision differently than you would, let them own it when the decision is reversible. Your job isn’t to make every decision correctly for them. It’s to help them become better at making decisions without you. 4. Give credit when they’re not in the room → Try this: When someone on your team does great work, make sure the right people know about it. Especially when that person isn’t there to hear you say it. Recognition means more when there’s nothing in it for the person giving it. 5. Say the hard thing early → Try this: If you’ve noticed the same problem more than once, address it. Don’t save it for a performance review or wait 6 weeks hoping it fixes itself. Early feedback can be uncomfortable. Late feedback can feel unfair. 6. Make expectations concrete → Try this: Replace “use your judgment” with the actual boundaries. What’s the priority? What can they decide on their own? When do you need to be involved? Clear expectations create more independence, not less. Great bosses don’t make themselves indispensable. They build teams that can think, decide, and lead without them in the middle of everything. Shanda Thomas shared thisI resonate with this, as a new-ish sales leader myself. The desire to assist my reps with the hard wins, the tough negotiations, the difficult sales is very strong and sometimes painful. I want my reps to succeed, but I also want them the be empowered. I have gotten many requests from my reps to join calls, address pricing negotiations, set expectations. I challenge my reps to handle all of those situations themselves. Why do I not swoop in with my cape on? I drew on my past experiences where former managers of mine helped with some of my toughest sales. But instead of them leading the call, handling the pricing, etc., they joined the call only to show the customer that they backed me up and that I was the authority in that exchange. I now do the same with my team. I deny joining calls where my influence isn't truly needed—not because I don't want to support them, but because my presence offers the opportunity for their position with that customer to become diminished. I do not handle negotiations on behalf of my reps because I want all customers to grant my reps equal business stature. If I do join a call, I redirect to my rep, re-establishing my rep as the point of authority. I'm proud to guide from the shadows and coach from the sidelines. An empowered team with autonomy is a successful one. And I stand by that.Shanda Thomas shared thisThe $140,000 Rep Your most expensive sales rep might be the person running the team. I know, because for years it was me. I managed a team and still closed the hard deals myself. A deal would stall, I'd take the call, walk in, handle the pricing pushback, and bring it home. That is a $140,000 manager doing a brand-new rep's job, and I was proud of it. Then my best people started coasting. Why grind through a tough close when they knew I would swoop in and finish it? I had trained my strongest reps to step aside and let me work. That's the part nobody warns you about when they hand you a team. Closing it yourself feels like you're carrying the group. You're capping it. Every deal you rescue is a rep who never learned to rescue it himself. Here's the line it took me too long to learn. You're not here to be the hero. You're here to build heroes. A rep who only performs with you in the room isn't ready. He's dependent. If the whole thing falls apart the second you step away, you didn't build a team. You built a crutch with your name on it. The fix is simple and it feels wrong at first. Send them out alone. Let them stumble. Then sit down after and go call by call. What did the prospect say, what did you ask, what will you do different tomorrow. That's where a rep grows, not by watching you save the day. I did everything myself for years before I got this, and it cost me good people. It's a big reason I wrote So You're in Sales Management, Now What? Stop rescuing your reps. Because that answer tells you far more about the market than the headline ever will. 📉 New RV sales declined 16.87%. 📈 Used RV sales grew 5.66%. 📉Class A units fell more than 26%. 📈Used Travel Trailers grew more than 9%. Buyers haven't necessarily left the market. They may simply be changing how they participate in it. Shanda Thomas reacted on thisShanda Thomas reacted on thisIn 2023 we closed on the acquisition of Matts Cycle Center in Coxsackie NY. For years I had wanted to prove that with the right inventory and marketing I could turn an underperforming Powersports dealership into a pre-owned powerhouse. This dealership was selling Honda, Can-Am, Ski-Doo and Kawasaki in a rural area of upstate NY. As far as pre-owned goes, they were selling less than 10 units a year. They didn't take many units in trade, and usually did only if the owner wanted it for themselves. When I first met the team and explained what we were going to do, they told me it wouldn't work. They didn't sell used bikes, nobody around wanted them. That's what they said. After we took over, we really felt the pressure from the OEMs. It wasn't long before they were making demands on us that just didn't match up with our plan. In August of 2024 I terminated with all of our major OEMs at both locations. We said goodby to Honda, Kawasaki, Triumph, Can-Am and Ski-Doo. I'll post a link to the story below in the comments. So after 2 years with no major OEMs, how's it going? Pretty well actually. We have the strongest bottom line since acquisition. We grew pre-owned sales from 192 units in 2023 to 837 in 2025 and we're pacing a bit above that this year. We reduced our total carrying inventory cost and increased our unit margin from 8.67% to 21.26%. We are pacing at 4 turns. F&I is also performing much better, with much of the warranty business now in-house rather than OEM. We've learned a lot with this experiment. I am confident that we can put a rooftop almost anywhere in the country and sell a TON of pre-owned bikes. Of course we've had our challenges, and it took a bit to get the right manager and team in place. The next one we do will be different. The biggest lesson though wasn't about the numbers. It's that I don't need to buy an existing dealership and all the expenses that come with it. I’ve been working for fifty years and it’s time for me to enjoy life without work, at least in the sense that we know it. I’m very grateful for my fifty years of work experience. The time has gone very fast as others have said before. I have learned many things, grown, met some fantastic co-workers and customers, many of which are now friends. Over the coming months I think I will reflect on a few things I’ve learned. For now, though I will simply say that I’m excited for the next chapter in my life. Thank you to everyone who has helped me along this journey allowing me to get to where I am today. Thank you to my family, my wife and my two boys for the love, support and help along the way as well as keeping me focused on our family as a first priority. Remember, don’t give up, keep learning, adapt, listen and have fun. All the best for now.
